"Gotta be the best, got to do always more" the experience of gay men with work-life balance in organizations

Resumo
Work-life balance (WLB) has gained increasing attention from scholars, organizations, and policymakers, especially since the greater participation of women in the labor market. Recent shifts - including the expansion of remote work and the precarization of employment - have intensified tensions between professional and personal domains. This thesis examines how gay men experience and navigate WLB in this evolving context. Drawing on 20 semi-structured interviews, this study investigates participants’ preferred strategy for managing work and life, specifically, whether they adopt a segregation or integration approach, and how their sexual identity influences this experience. Using Braun and Clarke’s Thematic Analysis, five key themes emerged: sexual identity, WLB approach, work arrangements, contemporary labor conditions, and socioeconomic status. The findings reveal that sexuality intersects with structural and individual factors, shaping distinct WLB strategies and experiences. This research contributes to Management and Organization Studies by proposing a conceptual model of WLB among gay men, highlighting the significance of identity in work-life dynamics. It also extends current debates—such as the “having it all” discourse and the influence of age on WLB - by introducing an LGBTQ perspective, calling for more inclusive approaches in organizational policy and theory.
