Resumo

Organizations currently face increasing difficulties in retaining Generation Z professionals, reflected in high turnover rates. Accordingly, this study investigates the expectations of Generation Z professionals, through the lens of career anchors, with respect to leadership, organizational culture, and professional development. Using a sequential explanatory mixed-methods approach in a market research company, the study applied the Career Orientation Inventory (COI) to 24 Generation Z professionals, followed by semi-structured interviews with 15 participants selected through convenience sampling. The exploratory quantitative analysis identified a negative correlation between the Lifestyle and General Managerial Competence career anchors. The qualitative analysis identified 215 codes organized into 25 thematic groups, suggesting that the meanings attributed to development, leadership, and culture vary according to career anchor, indicating heterogeneity in expectations among the Generation Z professionals participating in this study. The findings also suggest that the apparent rejection of leadership positions by individuals with a Lifestyle career anchor does not relate to leadership activities themselves, but rather to the lifestyle perceived by participants in their current managers. The study contributes theoretically by exploring the individual nuances and motivations that contextualize each participant’s expectations based on their career anchors, highlighting the heterogeneity of the population investigated. Practical recommendations aim to enhance the retention of Generation Z professionals and include leadership training, the implementation of dual (Y-shaped) career paths, and the personalization of development strategies.
