Resumo
Demographic changes have raised concerns for organizations, particularly in the industrial sector. The retirement of professionals holding relevant tacit knowledge and the declining interest of young people in industrial careers have intensified challenges related to workforce attraction, composition, and retention. In this context, this study aimed to understand the perceptions of young individuals with training oriented toward industrial work regarding the industry and industrial labor, incorporating, in a complementary manner, the perspective of Human Resources managers from industrial companies. The study was conducted with 15 young participants aged between 18 and 25 and four Human Resources managers from industrial firms. Generational theory was adopted as the analytical lens, and Reflexive Thematic Analysis (Braun & Clarke, 2006) guided the methodological approach. The findings reveal that industry is perceived as a distant domain, marked by low symbolic visibility within the youth’s repertoire. Prior to direct experiences, many young individuals do not consider the sector as a career option; when they do, they tend to associate it with organizational rigidity and physical and emotional strain. The most critical challenges are concentrated in retention rather than initial attraction. Although entry into the sector often occurs due to technical training and employment opportunities, the work experience reveals structural limitations, including barriers to entry, rigid organizational models, generational tensions, non-dialogical management practices, organizational inefficiencies leading to work overload and low perceived reciprocity, as well as weaknesses in feedback processes and career development pathways. The study contributes to the debate on the sustainability of the industrial workforce by demonstrating that the attractiveness of the sector depends not only on the availability of jobs, but also on the organizational conditions that shape the work experience and enable the construction of belonging, recognition, and development prospects.
