Resumo

This study approaches pleasure and suffering at work from the psychodynamics viewpoint. The rationale for the research was developed based on the perplexity with the alarming tendencies related to the mental health of Brazilian workers, whose statistics point to an expressive increase in aids granted due to mental disorders. As a structural priority of the problematic, the following research question was posed for the research: How to increase pleasure at work and effectively reduce, but not only manage, workers’ suffering? To answer the question, in addition to the theoretical compendium, a factory with 1,667 workers of a privately-held organization from the Fast-Moving Consumer Goods — FMCG sector was chosen as the object of analysis. The objective of the study in the work context was to correlate the theoretical findings with the real environment through the mapping of the predominant experiences in the industry in question, by using the scale of indicators of pleasure and suffering at work (IPSW). The theoretical basis selected comprises authors whose works are connected to the IPSW and ensure a logic in the construction of the content, and also an analysis of how management strategies and devices could involve workers and influence their experiences of pleasure or suffering. For the methodological process, we chose to adopt a descriptive research strategy and to use the quantitative method, in a sample of 99 workers from the company. The importance of an optimal conception of the work condition and work organization, crucial for the physical and psychological well-being of the worker; the need for permanent attention to the aspects that involve the symbolic resonance and the public space for discussions, promoters of identity, of the compatibility of individual drives with the real work, and of the environment for the worker to deal with his/her internal issues; and the understanding of the mechanisms that involve the process of subjective mobilization (worker intelligence and symbolic recognition), triggered by the worker to face pathological suffering, are distinctive points among the findings and recommendations of the research. The experience in the work context revealed, for the company under study, the existence of very well evaluated experiences such as, “proud of what I do” and “discrimination” (low discrimination and respect to diversity), but also gaps in experiences that alert to opportunities in the field of symbolic resonance and in the area of public space for discussions. The final consideration on the applied work leads us to ask whether companies in general, in the continuous search for legitimacy and survival, would not be overlapping business interests to their social role, where “the management is considered more humane, which refuses to instrumentalize the workers […] as a resource”, as Gaulejac 9 (2007, p. 289) argues. From this perspective and from the learnings of the theoretical basis, one can assume that, regardless of the prevailing sociometabolic logic, the main agent of change within the system and capable of altering the worrisome tendency of the statistics is the leader, the manager, responsible for influencing and articulating the critical elements of psychodynamics that involve the amplification of pleasure and the effective reduction of suffering.
