Resumo
This study sought to investigate the lived experience of Human Resources (HR) leaders in relation to the responsibility of managing mental health within organizations, analyzing the emotional tensions and structural paradoxes inherent to this role. This study was grounded in a qualitative and interpretivist approach, using Reflexive Thematic Analysis as its methodological framework. The analytical corpus consisted of 19 semi-structured interviews with HR professionals in leadership positions, selected from a total of 21 data collections. The findings revealed a central paradox in corporate governance: the rise of mental health to the status of a strategic priority has not been accompanied by a redistribution of responsibilities, resulting in a disproportionate concentration of demands within the HR function. In this context, these professionals function as organizational buffers, mediating distress arising from unrealistic targets and managerial shortcomings, often without equivalent institutional support. This dynamic intensifies an invisible form of emotional labor, characterized by high levels of dissonance and ethical complexity, in which the “agent of care” becomes vulnerable to exhaustion. Theoretically, this study contributes by extending the concept of emotional labor to the institutional sphere and by proposing the emotional sustainability of the agent as a key analytical category for people management. From a managerial perspective, the findings point to a shift from centralized care toward a systemic model that includes formal support structures for HR and shared responsibility among line managers. It is concluded that the effectiveness of well-being policies is inseparable from the psychological protection of those who sustain them, otherwise risking the collapse of the organizational care structure itself.
