Resumo
Purpose: This study aims to investigate the impact of the virtualized work model on the well-being of employees within the Federal Public Administration.
Methodology: The research employs a case study approach, focusing on the virtualized work model implemented by the Federal Attorney General's Office. A qualitative research methodology was adopted, involving interviews with 16 civil servants (federal public lawyers) conducted via the Microsoft Teams digital platform, utilizing a semi-structured interview script. Content analysis was employed to analyze the interview data, allowing for a descriptive examination of the findings with data triangulation.
Findings: The study reveals that there are organizational variables associated with the performance-oriented society that significantly influence employee well-being. It is suggested that various perceptions are driven by personal choices influenced by characteristics of the performance-oriented society as described by Han (2015), which include individualization, internal pressure, the demand for high performance, and the need for immediate results. The study infers that the virtualized work model, characterized by its deterritorialized nature, impacts the well-being of federal public lawyers engaged in litigation across multiple dimensions. Positive perceptions predominantly center around the strengthening and institutionalization of virtual work elements, particularly geographic and temporal flexibility, as well as increased autonomy. Specialization, expanded competence, more immediate and specific material and social support were also noted as favorable outcomes. However, negative perceptions also emerged, including concerns about the absence of clear boundaries on work hours, difficulty in disconnecting from work, task mechanization, reduced opportunities for physical social interactions, and a diminished sense of belonging to the institution.
Research Limitations: This study is limited to exploring employees' perceptions regarding the influence of work virtualization on their well-being. It does not encompass other critical aspects, such as the impact on absenteeism rates, cost reduction for the Administration, or the overall efficiency of work outcomes. Additionally, the research does not delve into the physical and mental health implications of this work model on employees.
Practical implications: Given that nearly 60% of federal prosecutors are part of deterritorialized teams within the PGF, this research serves as a valuable resource for the institution to identify employee perceptions and assess potential techniques to enhance overall job satisfaction and well-being.
Social implications: The increasing trend towards work virtualization has highlighted the characteristics of the performance-oriented society in labor relations, particularly the pursuit of immediacy and heightened performance. Consequently, this study contributes to a deeper understanding of employees as active participants in strengthening the meaningful aspects of work within the context of individual-job relationships and well-being.
Originality: To the best of our knowledge, no other study has adopted a similar approach, linking well-being at work to the virtualized work model implemented within the PGF.
Keywords: work virtualization; well-being at work; performance-oriented society.
 Paper category: Master´s thesis.
